Please provide us with a little more information about the Performance Appraisal (PA) process in your company. How is it handled? On what parameters is performance measured? Is there a chance for self-appraisal?
The most crucial point is whether the marks awarded by the manager are disclosed during the appraisal. If employees know the marks, they should have a fair idea of how much increment to expect.
If your company has a well-designed Performance Management System (PMS), then this issue does not arise. In this scenario, points are "earned" by the junior, and the manager only validates the score calculated by the junior.
