Increasing Worker Motivation on the Factory Shop Floor

I want to increase the motivation and engagement level of workers in my factory shop floor. I am looking for ideas to provide both monetary and non-monetary motivation. Can you suggest techniques for increasing the motivation of workers?

Monetary Motivation Techniques

You can motivate the team with a gift, card, or money for best productivity, attendance awards, maintaining all company discipline, following up on 5S or Kaizen, and providing suggestions for improvement or cost-saving (such as paper, electricity, raw materials, etc.).

Non-Monetary Motivation Techniques

Another effective motivational strategy, in addition to the above, is to meet with team members every morning (when you feel free), ask how they are, and promptly resolve any issues they may have.

Non-monetary: Tell them or define for them the purpose of the work they do as individuals and its significance to society as a whole. They must understand the value of their contribution and the importance of their roles.

Monetary: You know better than I do, "The better they work, the better you pay."

Something slightly different from the many very good suggestions: Make employees feel that they are part of the goals you are trying to achieve on the shop floor and/or the company by being transparent about how the work they perform helps the company reach particular goals and outcomes. For example, hypothetically, if your company produces wheelchairs, every week, let them know how many wheelchairs were made that week, where the chairs were shipped, and how many people they have helped become more independent with their hard work and quality work.

When employees understand how what they produce helps other people or companies, they feel more like a part of the company and less like just another spoke in the wheel.

Dear Yogesh,

Form various committees like sports, canteen, transport, women, and welfare, which shall include 60% workers and 30% staff (mainly accounts, HR, Purchase, maintenance, etc.). Let them make decisions with a majority after discussions in committee meetings. However, the final authority shall remain with you, which you have to handle diplomatically.

Also, conduct a small ceremony to announce the Worker/Star of the Month, and during this ceremony, you can have monthly birthday celebrations as well.

Once a month, organize a Family Day (Employee Code-wise) where a maximum of 4 workers' families (Husband/Wife, 2 Children, Parents) can visit the company to see its operation and functions. During this visit, you can also organize a few indoor games that can be played with the worker and their family. Involve the Factory Head/Director in this event. Arrange transport facilities to pick up and drop off the workers' families from home to the company and provide a full day's leave with wages to those workers.

Create a group of workers (15 to 20) and conduct an in-house Supervisory Development Program or Behavioral Training where a few funny videos, motivational clips, etc., are shown along with our planned training contents.

One vital point I would like to add further is how your managers treat their subordinates or workers. Worker motivation also depends on that. Does your company have a culture of involvement? Do all members feel they are part and parcel of the company, or do they come to work solely for their salary?

Do managers exhibit an "I know all" attitude, or do they listen to their staff? A well-motivated manager will further motivate their subordinates. It is important to first assess the motivation of the managers themselves. Do the managers know what to discuss and what not to discuss in front of the subordinates? Do they criticize or speak negatively about senior management personnel in front of the workers? These factors also matter a lot.

Hope you are doing well. Coming to the issue regarding the motivation of workers in the factory, I would suggest that you will have to work on strategies other than what we normally follow, like monetary incentives and involvement of families. If we talk about the cadre and lifestyle of these workers, it's completely different from highly qualified personnel. Most of your workers, if given monetary incentives, will spend on activities like drinking, smoking, drugs, etc. I hope you understand what I mean, so you will have to deal with them in a different manner.

What I suggest is to meet them and their families personally, make them realize that they are very important pillars of the company, and how much they mean to the company. I would suggest you conduct programs and educate them against the ill effects of all these antisocial activities. Conduct programs like awareness for AIDS, family planning, the importance of education for their children, polio drops awareness, healthy living, etc. Plan these programs and involve their family members as well.

Motivate them to work hard so that they can earn more money and a better position in society, which would further help them to educate their children and lead a healthy and better lifestyle. Give them live examples of how they can prosper in life with hard work and discipline. First, try to understand their lifestyle, their problems, resolve these issues, try to get close to them, which would help you gain their confidence. Once you gain their confidence, it will be easier for you to further motivate them.

I know it's a bit of a tedious process, but trust me, it will work because if you give monetary incentives, their basic problems will not be solved. They will get motivated to work hard, but again, after a few months, once they get used to it, you will face the same problem. So, I suggest addressing the root problem, and the only way to resolve it is to step into their shoes and plan accordingly.
