Hello, I'm in the HR Operations department at an IT Company. We have a probation rule similar to other companies, and during that period, we do not allow any paid leave. Many of my employees are taking multiple leaves, around 4-5 leaves every month, citing health reasons. Although I deduct their salary for the leave, it does not seem to deter them. Since their performance is good, we are unable to terminate them. What actions should be taken to address this indiscipline?

Addressing Excessive Leaves During Probation Period in an IT Company

🔍 Understanding the Situation:
- Employees are taking 4-5 leaves per month during the probation period, despite the no paid leave policy.
- Deductions in salary have not been effective in curbing this behavior.
- Good performance complicates the decision to terminate.

🛠️ Practical Steps to Address Indiscipline:
1. Review and Communicate Policies:
- Ensure all employees are aware of the no paid leave policy during probation.
- Clearly communicate the consequences of violating this policy.

2. Document and Monitor Leave Patterns:
- Maintain detailed records of each employee's leave history.
- Monitor patterns to identify any potential abuse of the leave policy.

3. Individual Meetings:
- Conduct one-on-one meetings with employees taking excessive leaves.
- Discuss the impact of their absences on the team and work deliverables.

4. Medical Verification:
- Request medical certificates for each instance of sick leave.
- Verify the authenticity of health reasons provided by employees.

5. Performance Review:
- Link attendance and adherence to policies with performance evaluations.
- Highlight the importance of commitment and reliability in the workplace.

6. Progressive Discipline Approach:
- Implement a progressive discipline approach for repeated violations.
- Start with verbal warnings, followed by written warnings if behavior persists.

7. Offer Support:
- Provide resources for employees facing genuine health issues.
- Offer guidance on managing work-life balance and seeking professional help if needed.

8. Seek Legal Advice if Necessary:
- Consult with legal experts to ensure actions taken are compliant with labor laws in Pune, India.

Taking a proactive and systematic approach to address indiscipline during the probation period can help reinforce the importance of compliance with company policies while supporting employees in maintaining a healthy work environment.
