Even after all the efforts i had put in, I've been rated "Under Performer"

Hi, I am working in a retail company as an HR since 2011. I have seen reporting managers leaving the company within 3 to 4 months. This is the third Boss i am working with. Every time i used to hold the fort in the absence of RM. Even after all the efforts i had put in, i had been rated "Under Performer".
Talks with the superiors had failed. My personal life is hampered due to unreasonable working hours. My efforts are not appreciated and value declined. n Numbers of people, including Seniors Management, left the organisation since last three months. What should i Do? Please help. My notice period is 3 months.
Would need guidance.

My words would sound as beaten as they are, but before you leave, please identify what would you do to help yourself, if you find yourself caught up in the same situation , yet again!
This is not to act a drab, but to request you to be better prepared for tomorrow, wherever you go. As Alwar had mentioned , the situation might be equally grim. Hence, count what you cant do without in a job. Stay focused at it. Plan for your own development. Even if it doesn't increase your salary or gets you a promotion right away, it will at least make you feel less helpless.
You are sure to find a better job, but keep your vision far more clearer, before you join. Wish you all the best !

For the development perspective, the organisation should make such aroma wherein the employee can flourish. If there is no scope of development, and you are caught up so much in the current assignment, where will you get the time to think about our own personal development plan..?
Surprisingly, the PDP is a part of Appraisal system, and you will be shocked to know that the my appraisal form has been submitted without one to one discussion and even sent withput my signature and acceptance..
Any comment on this.. I am very clear on what my development path is and the current org is not supporting my development :)

Dear Tush,

The problems of this kind arise because of the lack of sound Performance Management System (PMS) well in place. There is not even proper policy on Performance Appraisal. If possible try to do that first.

1. If you have clear cut idea on what is happening, try to document everything without any bias.
2. Prepare a presentation on issues, all possible solutions, which you are envisaging and if do, what could be the value add to business.
3. Submit the presentation to Top Management/Investors
4. If you are not getting any favorable response, prepare your resume and upload to couple of job portals

A systemic failure have affected you so far. You are free to get a new job and settle your career somewhere else. What I would still repeat, is your focus on dealing with ambiguity.
Processes and systems, alone cannot offer us any development , until the owners remain responsible to its functioning. In your current role, you have outgrown the situations. Your effort to bring in a change, may or may not show any result. Given the environment that you shared, it barely promises any!
You will learn and grow from one job to another. What you are ready to pay as a price, of your establishment or growth, would remain your choice.
Not pointing fingers, but buckle up. Just as you have remained strong so far, move on with your strengths. Every job will bring in few heartbreaks. So set you sights clearer.

Dear Mr. Tush,
Good Evening!
Doing work in the office off hours is not a parameter that you are very good performer. But this is one side of the coin. On the side may be you are doing work in late office hours but not recognized on time.
There might be both of conidtions. So, this is my opinion that evaluate yourself first rather other evaluate you and conclude that what exactly you are doing.

Thank You Simhan, Giridhar, (Cite Contribution), Vishwanath, Abhay and Dinesh for your valuable inputs. I have tried all the sort of possibilities, but failed to highlight. In one of the reply above, i had been asked to present the current generic scenarios to the top management about the issues, i did it but was in vain.
I have decided to put down my papers and utilise the three months of notice period to source a better role and responsibilities.. I have the calibre and i am sure about my potentials and can assure myself after a deep thought that i will put all the efforts in such a place where i and my efforts are recognised.
In the meantime, as you all are veteran members, please assist me which all sectors i can try (Not Retail of course) which can fetch me some good opening in current scenario.
Would be highly grateful.

there are few good things which i noticed in your narrative:
1. newcomers are quitting while you arent.
2. you are putting in long hours and not letting the company's work suffer
You have a choice:
1. rise above the situation,
2. call it quits
to make the best possible use of a situation, first you need to have the required skillsets....
if there are things lacking, pick additional trainings..
next suggest n implement changes depending solely on organisation's requirements
i have worked in 3 startups, this is a very good opportunity to get a promotion n raises, year on year...
( i could be wrong only in cases wherein the business plan flounders)
