I am considering joining a school in Delhi as an HR & Operations Manager. Although I have over 12 years of experience in the IT (HW & SW) and ITES sectors, I have never had the privilege of serving in an educational institution before. The school has around 3,000+ students and approximately 200+ educators across various subjects.

I have experience in formulating Key Result Areas (KRAs) and implementing Performance Management Systems (PMS) in organizations across different sectors. However, working in a school presents a new and unique challenge compared to the IT industry, and I am a novice in this field.

I require assistance in developing KRAs and Key Performance Indicators (KPIs) for educators. Considering that they mold young minds that will shape the future of our country and society, I aim to establish motivational KRAs and enhancement programs that foster their growth, engagement, and support their involvement in research, development, and content enhancement in their respective subjects. These initiatives should not burden or restrict them but should promote the outcomes of their dedicated work throughout the year without solely focusing on the students' academic results at the year-end.

Assessing Educators' Performance

Educators share similar responsibilities for their subjects, classes, and students' performance. Besides evaluating student participation and performance, what additional factors could I incorporate to assess teachers' performance effectively? There are no clear methods to evaluate their teaching effectiveness, subject expertise, or proactive approach to teaching materials (with or without technology). How can I address these challenges? What tools could I utilize to monitor their efforts, considering it is not feasible to observe all classes with all teachers continuously? Perhaps breaking down the performance assessment into quarterly or semi-annual reviews for ongoing evaluation could be beneficial, but I seek further guidance on crafting KRAs and KPIs.

Thank you for posting your query in the general forum. I just took a brief look at the following link that I sent you by private message. It's a comprehensive 108-page manual. Rather than try to summarize what's said there, I will give some examples from my experience in both industries and higher educational establishments.

Yearly Appraisals in Different Organizations

In both types of organizations, we had yearly appraisals. Unlike in industries, in educational establishments, students take on the roles of customers, products, co-workers, etc. Students were expected to fill out questionnaires about our performance in the sessions towards the end of the year. Those questionnaires were analyzed, and the results were fed back to us. Also, like in industries, we had end-of-the-year individual appraisals based on our job specifications. We had to first complete a questionnaire about our performance in different roles: as a teacher, an administrator, a researcher, a community helper. We also had to say what went right, what went wrong, what contributed to the success or failure, what we would do to rectify the deficiencies, and what help we needed, etc. The Head of the Department or the Supervisor also had to answer the same questions about his/her impression. These two documents would be exchanged and discussed.

Performance Display and Challenges

My wife, who was a mathematics teacher, told me that she would display the performance of her students (in the form of bar charts) in the class and how the students' performance improved from the first week to the last week on various parameters, etc. However, if the teachers are overloaded with work, it becomes difficult for them to keep such records. Such displays not only help the teacher to show how he is performing but also help students to improve their performance.
