You have received number of valuable inputs from our professionals, I addition I would also like to suggest something based on my practical experience.

You cannot stop your ex employees talking bad about company because you must not having any valid proof about what they have said good or bad about company, as an professionals we never go on verbal confirmations, anybody at anytime can deny on their confirmation. You should focus on existing employees and provide them pleasant working environment so that they feel attached to company and should understand that they are valuable assets of company and yes company do CARE for them.

We must have heard about concept of DETRACTORS, PASSIVES and PROMOTERS.

In our case DETRACTORS are employees who are influence by ex employees negativity. PASSIVE are employees with neutral mind set, they come to office just to do the work and get salary. PROMOTERS are one who are mature, loyal and positive people.

Now you have to first identify the employees falling in these three categories.

Identify PROMOTERS, take their help to spread positivity, ask them to communicate frequently with their teams and share their positive experience with others. Take their help to identify PASSIVE & DETRACTOR. Trust me employees do not talk much in front of HR Representatives, as they do with team mates or other colleagues. Remember, new hire resource is your best PROMOTOER, try to retain him on same tag only.

You prime target should be "PASSIVE" one as they can be easily converted into DETRACTORS but at the same time you have great opportunity to convert them into PROMOTERS.

And then comes DETRACTORS, you need to put some extra efforts to convert DETRACTORS to PASSIVE to PROMOTERS. But most important first you have to identify whom you really want to retain, you need to give a bit extra attention to such employees to change their mindset.

Few steps which can help you in bringing this change are:

1. Discuss with your head and decide the budget to be invested in engagement activities, then decide the type of activity.

2. Bring some change in routine, decorate the reception area or notice board with some creative idea, put some vibrant color cards of birthday of current months, etc

3. Keep fragrance diya's at reception area so that when employees enter the office in morning, they get refreshing welcome. You can change the fragrance as there are many options available in market in low price.

4. Celebrate Family Day or Kid's competition. Let the employees enjoy their best feeling (parenthood) at office. Display the pictures of events on Notice Board.

5. Conduct some Sports Day kind of activity, fix a Cricket Match, make multiple teams. These activities involve lots of interaction between HR, management and employees, hence bridging the gaps.

As you discusses, ex employees are creating problem in recruitment, ask your promoters and passives to give references. Introduce some good reference schemes.
