Hi All,
There has been a serious problem which hails in the absence of senior management.
Mine is a flat organization and there is only one boss.
Whenever the boss is out of office some people go to seats of other colleagues, open up some work related topic on monitors and pretend to be working.
However, they are actually doing the time pass. Sometimes these discussions (gossips) keep on going for 1-2 hrs.
Also some senior people are involved in it and if someone will highlight this thing, then they will take the side of their juniors.
Though there are strict Dos and Dont to be adhered, but people make out ways to avoid work and take frequent breaks, indulge in gossips etc.
This is creating problem to those who work sincerely.
The boss also takes the feedback from us but coz of dependency on those people for work related process, he cant take strict actions and only reprimands.
plz help me in dealing with this problem.

gossips are a part of workplace, even in absence of my top boss, all employees dont work,, when the cat is away then the mouse will play ;)

I understand what you are going through.
The boss is only able to reprimand, but not take action -
Maybe employer loyalty too!
But anyways, before I could comment, could you please help us understand your role? Are you the only HR? Or do you have a senior person whom you report to in the HR dept itself / or do you directly report to your boss who runs the show?
Pls let us know. We would be able to suggest.

I visualise the following causes of the problem at hand:

a) that revenue and expenditure figures are not discussed in your company. Your management does not take initiate to bring in commercial sense or financial orientation amongst the employees.

b) it appears that employee's work is not measured.

c) it appears that employees do not maintain time log. If they maintain, no proper analysis of the time log is done.

d) in your organisation, is there customer-centric culture? I feel it is not. Had it been so, they would not have done some time pass.

e) lastly and importantly there is no culture of performance in your company. To bring this culture, give each department KPIs. Based on the KPIs, formulate KRAs. Those who are unable to meet the KRAs counsel them, issue discipline. If they do not improve still, terminate them.

f) when you recruit fresh staff do the recruitment based on measures of performance.

I am the only HR. But many people are senior to me.
Also boss is the owner himself.
He wants to maintain harmony between people, but some people take due advantage
of their authorities.

G- its true that revenue and expenese are not disclosed. They are always kept confidential.

b) it appears that employee's work is not measured.

G- a regular status track of all employees is maintained by seniors, but there are chances of slight manipulations.

c) it appears that employees do not maintain time log. If they maintain, no proper analysis of the time log is done.

G- all logs, xl sheets are maintained for real time, but in boss' absence people linger on things. they take more than usual time in doing the work and PRETEND to be working.

d) in your organisation, is there customer-centric culture? I feel it is not. Had it been so, they would not have done some time pass.

g- ours is a research firm, no need to interact with customers.

G- The problem is that even after having decorum committe, the people outsmart the things. and we can't catch them.

for e.g if 2 people have opened a work related file on their monitors, they gossips in low voice and if someone they start discussing the work. Though they manage to complete work without much delay but they dont show true concerns towards their work.

f) when you recruit fresh staff do the recruitment based on measures of performance.

Going by your reply to Ash, I can say that your management is following (1,9) management style on Mouton Blake Management Grid. (1,9) management is:
The country club style (1,9)

This style has a high concern for people and a low concern for production. Managers using this style pay much attention to the security and comfort of the employees, in hopes that this would increase performance. The resulting atmosphere is usually friendly, but not necessarily that productive.

Personally you want to follow (9,1) or (9,9) management style. You are not in sync with the management style of your management hence this frustration.

Its really nice to see your openness to help and assist the cold situation of Gunjan. I hope this would be useful for her and I know it will be.

To Gunjan:

As an advice, take this matter openly in a friendly atmosphere. I know it would be difficult for you to start and when to initiate. The simple hint here is...... to try meddle on the right time (like you won't seem different with the group)... i AGREE with Mr. Dinesh...His proposition would throw your group in a big leap and when taken in positively could foster productivitity and change.

But you must assess, if certain it is to apply this measure, will it give you a nice and better outlook for your internal group.? Shall it do good in your camaraderie with you and your colleagues? And lastly will it cross personal lines among your co-workers?

Anyway if you are really dedicated and sincere in doing so,,, you can propose a time alloted only to your superiors. Lay out your concern and he'll do the rest...This people like you are really an agent of productive change.. Thank you once again.

I totally agree with Dinesh's approach. Some of the points I concluded in my analysis are:
  • the employees' productivity is not measured and hence they find time for gossips
  • if the productivity is measured, then the organization is not utilizing them to their full potential hence under utilization of resources
  • from an HR point of view, I would suggestion revisting the roles and responsibilities of the employees and putting in proper measurements (our famous KRAs and KPIs)

I understand your concern and it is most common in all industies where one man show exibits.

You alone can't control such big things,this has to be done with the help of some seniors in your company and it is absolutely a team work exercise,you have to monitor all those things & persons who are repeatedely doing gossips.

You just watch to people & analysed the results,as one result is in your hand that whenever your boss visits out side.

You have to discuss personnelly with your boss and explain that whenever you(boss) visits outside the office,there should be some respobsibilities of seniors that keep watching/monitor & instruction given to person who involved in gossips.

After meeting with your team ,you have to again analyse that team works is effective which area most & where is still not controlling then again have a meeting with team.

This is a tipical case,if you are new and you have no good relationship with seniors then you have to personnaly explain everything to boss and boss will have a meeting with all seniors without your presence.
