Come up with a policy like.. getting the approval of team leaders if they have to come on a off day... the team leader can make the descretion whether the employee's presence on a off day is necessary or not.....
Create an awareness on smart working and importance of their presence in family.... without forgetting their duties in office.. help them manage time well to finish task within working hours itself....
Block all mailing facilities,chats, blogs etc... many people can come to work just to do their personal work.... so keep a watch whether they are actuallu working.

Dear Payal,
Some good suggestions by our friends in the forum. There are always going to be collegues who will stay late, while you are trying to figure out how you will control the numbers, you may want to stress on the work life-personal life balance too..you may want to drive home some hard hitting benefits there.
It is good if you are able to express your concerns more from the employee benefits point of view, lay lesser stress on cost saving and more on cost optimisation.

The best and Practical way is to set a cost reduction targets to Managers for which they will get bonus.
This way senior Management will be able to save huge bucks and in return keep managers happy.
secondly, overheads like cab and other things for off days can be used only in groups. for example if 2 are coming from area 1 and 3 coming from area 2 and area 1 and area 2 are 5-10kms of distance it's better to use 1 cab instead of 2 cab.

Hi,
This issue is being faced by most of the companies and there is no any permanent solution except we realise the issues, basicall two kind of people working late, either a person really overloaded with works or must be a lazy if its happen regularly, hence we need to take in very diplomatic way so that we can pass the message. and second thing by regularly meeting and councelling or by training. But need to find out the real facts.

Hi Buddi,

It's a cultural change IT people have brought in, in India. Now-a-days, late sitting has become a fashion. Really speaking, other than ITans, nobody is required to sit in the office for long hours for completing their daily tasks. For abnormal eventualities like developmental projects it is OK. In that case management would not think of cost cutting. However, in your case, as the management is thinking of bringing out austerity measures, it is wrong thing.

HR can definitely play a vital role in changing this "attitude". It's a false justification to be very true. Really speaking, human brain cannot give good output if it is strained continuously for 4 hours of mental exercise or 8 hours of physical exercise. Beyond that, whatever produced, is not a quality output. You will also agree that the people who sit late hours as a "fashion" do not produce quality results nor they churn out their daily tasks. Further more, under the guise of late sitting, most of them are seen chating whole day without concrete output.

Please go through the attached presentation and give your genuine feed back. If you feel this type of input will resolve the problem to some extent, I shall forward you another set of such presentations which will help people increase their mind power and you will happily enjoying the fruits of it without any financial implications.

How To Maximize The Power Of Your Mind - Day 1

Day 1: 'A Glimpse Into the True Power of Your Own Mind'

The first part of this presentation involves you really understanding the power of your mind Gentlmen. It's important to lay this foundation down first because everything lies upon understanding the mind and how it works.

When I'm speaking of your mind, I'm speaking more specifically in terms of your thoughts. Your thoughts have amazing powers that we take for granted. In fact, your thoughts are the root cause for all the goals you accomplish in your life.
The way it works is simply this:
You think of thoughts which then trigger emotions which then trigger actions you take.
Thoughts -> Emotions -> (Thoughts + Emotions) -> Actions.
When you take those actions, you again have the power to think of how to view them, which then in turn results in emotions and when those thoughts and emotions are coupled again, that results in actions. In other words, the whole process loops itself back again.

Actions -> Thoughts of those Actions -> Emotions -> (Thoughts + Emotions) -> Actions

Before we go any further, it's important that we isolate the fact that thought is the root of all action and hence goal achievement.

We know that goal achievement has absolutely nothing to do with the circumstances we were raised in. People like to point to their circumstances and use them as excuses as to why they are not able to achieve their goals but we know for a fact that those who grew up in very disadvantaged areas and lived in extremely unfavorable circumstances have been able to supersede these factors and rise up to achieve their goals in life.

A little girl was raised in the inner city ghetto of Wisconsin by her mother and grandmother. She frequently ran away from home, was molested by her cousin and uncle at the age of 9, and had a stillborn baby at the age of 13. Who was she? She was none other than Oprah Winfrey.

A homeless man with a child to take care of while pursuing a very competitive stock broker internship without pay, resorted to sleeping in subway bathrooms while desperately trying to find food and shelter for his child. He later went on to become a millionaire. Who was he? Chris Gardner. You know him as the protagonist in the movie "The Pursuit of Happyness" (yes with a y).

An immigrant with no money and belongings except for the clothes on his backs comes to America, becomes a bodybuilding champion, a famous movie star, and governor of the great state of California. You know him as the one and only Arnold Schwarzenegger.

We also know that goal achievement has nothing to do with circumstances involving physical handicaps. Ironically, it's those who've been physically handicapped that have tapped into the power of their mind because they were forced to deal with it as it was all they had. It's as if they were thrust in a room to confront their own mind with the door locked and the key thrown away. Those of us who have no physical handicaps usually take our minds for granted because we were not forced to face it on a similar one on one fashion.

To illustrate, there was once a young boy whose lower part of his body got severely burned in an accident. The doctor told the mother that the boy would become a cripple for the rest of his life, yet this boy made up in his mind that he would walk. When he got home, he was so determined to walk that he threw himself off the wheelchair and clawed his way to the fence surrounding his house. He picked himself up by grabbing the fence and started to drag his legs while traversing along it. He did this everyday. The thoughts in his mind revolved solely around walking. He so desperately wanted to walk that he eventually developed the ability to stand. Then to walk. Then to run. He loved running so much that me made the track team in college Who was this man? He was Glenn Cunnigham, the man who was to later run the world's fastest mile.

There was another boy who was born without half a right foot. As a boy, he loved football and all he did was think about playing it so his parents got him an artificial foot made out of wood. With his new foot he practiced kicking the football day after day after day in an attempt to make field goals. He kept on practicing kicking footballs at greater distances and because he was so good at it, he was eventually hired by the New Orleans Saints. In a game against the Detroit Lions, with only two seconds left, he kicked the longest field goal in professional football history, a 62 yarder for a 19-17 win in front of a 60,000+ cheering audience.

A man suffered a plane crash which resulted in a broken neck, a crushed spinal cord, along with every major muscle in his body being so badly damaged that all he was able to do was blink. He couldn't breathe without a respirator, he couldn't eat, he couldn't talk. His kidney, bladder, and bowel did not function. All he could do was blink. He made up in his mind that he would walk. His thoughts revolved solely around walking. He walked out of the hospital 8 months later. He's known today as the Miracle Man, Morris Goodman.

The common thread we see between people who've achieved the goals that seemed impossible is they've tapped into the power of their mind. They had nothing else. As long as your mind is sound with no mental defects, you hold in your possession one of the most potent inventions in the known universe. Your environment and circumstances do not matter. Your mind has the power to supersede them IF you can maximize its power. Therefore it makes sense to learn all about it.

Another common factor you will see is time. There is a period of time that must pass for the goals you think about to manifest. It is wishful thinking to suggest that if you think of a piano, a piano is going to magically appear in front of you. What I'm saying is that because of your thoughts, you will initiate a sequence of events that include getting the money to buy that piano, getting in your car and driving to a store, going to another store because the piano you wanted wasn't there, going to another one, finding the exact one you had in your mind and buying it at the price you want, in essence, having your thoughts direct your actions to get you the exact piano you had in your mind. Notice how all of that began with a clear thought of what you wanted. It's like Napoleon Hill said: "All earned riches, all achievement have their beginning in an idea."

Your mind is the ancestor of action. It's the greatest problem solver. It's the most complex piece of technology in the known universe that can truly do remarkable things.

hi payal,
i suggest that u should creat an online timesheet which inclueds entry time exit time and explaination of the work they had done during the day indicating the time devoted to each task...this will help in reducing their time and also it will help in appraisal..you can easily check the performnace of the employee through the internet....

The tendency of late sitting / working beyond regular office hours needs to be checked as it denotes inefficiency. If you have the optimum manpower , nos. as well as skills , then there is no reason that people should sit late in the office or come to office on Sundays. Exceptional work excegencies are not counted but they should be occasioanal. Why not go for an IE study ?
In my organisation , as a matter of policy , sitting in the office beyond regular office hours is not allowed . Any one wishing to stay after hours needs written permission from his HOD stating the reasons for the same. Same is for Sundays . Discuss this issue with your senior management and
come out with a clear cut policy on it. Stop reimbursing taxi and other expenses which your staff may be claiming on this account.

All good things start from the top. My experience is that most often, seniors expect their junior colleagues to sit late. Although this may sound too blunt, seniors also spend a lot of time chatting up and in meetings and the junior colleagues have to sit late since the seniors can not manage their time effectively. This then tells on the output and health of people.

Hi!

All the suggestions shared by members are excellent. One of my comments is that you can fix a monthly budget towards overhead cost viz. cab expenditure, tea and snacks, overstay allowance, if any etc.etc. after necessary approval from top management. Ask HOD to give justification in case if it the cost getting increased in monthly review meetings.

Hi,
Time sheet is one tool that is available but it is more for clocking total hours worked. It may be very difficult to find out productive hours from time sheet. Educate them on completing activities on time and the advantage. Tell them the difference between Hard working and Smart Working, need for planning.Have some recognition program for such people. Remember to have top management / managers with you when you are implementing these things.
Sorry Manasvi. I have a different view on this. If their manager says they have to stay over time to complete the activities that really shows bad planning/effort estimation. If this is the case, the problem is not with the people but with the process.
Here is a case which I heard: Just to share with you on what I heard:- When Kent Beck (Father of Extreme Programming) & his team implemented some payroll application for the famous Daimler group ( project duration – 4 years ) there were only 3 occasion where they have to stay beyond their office hours.
So, if he can plan & execute, we also can.
